مدل ارزیابی بهره‌وری منابع انسانی دانشگر در صنعت خودروسازی ایران در راستای تحقق سیاست‌های اقتصاد مقاومتی

چکیده

هدف از این پژوهش طراحی مدل ارزیابی بهره‌وری منابع انسانی دانشگر در صنعت خودروسازی ایران است. تحقیق حاضر با روش ترکیبی (کیفی ـ کمّی)، رویکرد اکتشافی  و با روش تحلیل مضمون انجام شد. مصاحبه با شانزده نفر از خبرگان به‌روش گلوله‌برفی انجام شد. با کدگذاری متن مصاحبه‌ها در نرم‌افزار مکس‌کیودا (Maxqda)، 258 مفهوم، 27 مضمون فرعی و 7 مضمون اصلی حاصل شد و مدل مفهومی طراحی گردید. در بخش کمّی، مدل مفهومی به‌روش میدانی و پرسش‌نامه (محقق‌ساخته) توسط 221 نفر از کارشناسان صنعت خودرو تکمیل شد. سپس به‌روش تحلیل عاملی تأییدی، اعتباریابی و  به‌روش سوارا (SWARA) توسط خبرگان وزن‌دهی شد. در بُعد عوامل سازمانی، مؤلفه‌های محیط کار، استراتژی، تکنولوژی، ساختار سازمانی، مدیریت دانش و فرهنگ ‌سازمانی؛ در بُعد فرایند تأمین، مؤلفه‌های برنامه‌ریزی منابع انسانی، کارمندیابی، گزینش و به‌کارگماری؛ در بُعد فرایند توسعه، مؤلفه‌های مدیریت استعداد، مدیریت عملکرد و آموزش و توانمندسازی؛ در بُعد فرایند نگهداری، مؤلفه‌های سلامت روانی، بهداشت، ایمنی و سلامت جسمی، عوامل شغلی، امکانات رفاهی، درمان، بیمه و بازنشستگی و حقوق و دستمزد؛ در بُعد فرایند کاربرد، مؤلفه‌های رهبری اثربخش، شرایط و ابزار کار، روابط کار و ارتباطات در مدل آورده شد.

چکیده [English]

This study aims to design a productivity model of knowledge worker human resources in the automotive industry in Iran. The research method was qualitative-quantitative, through exploratory content-analysis. The interview was done with 16 experts through snowball sampling. The coding was done through Maxqda software which resulted in 258 concepts, 27 peripherals, and 7 main themes. In the quantitative phase, the conceptual model was conducted through field research and questionnaire which was filled by 221 persons in the automotive industry. Then, by administering confirmatory analysis, the reliability and validity was done by SWARA method. In the organizational aspect, some elements were extracted such as environmental, strategic, technological, organizational structure, knowledge management, and organizational structure. In terms of resources, some other elements such as human resources planning, employment, selection, and recruitment were identified. From the perspective of developmental process, talent management, performance management, and teaching were found. In maintenance, the elements were psychological health, hygiene, security and physical health, occupational factors, welfare, treatment, insurance, retirement, and income. Finally, in terms of practical processes, effective leadership, work conditions, working relations, and communications were some other factors to be considered.
